Don’t Interview — Set Up a “Disarming Authority Conversation” as Elite Organizations Do to Hire A-Players
Thanks for requesting this — it’s ready for you below. Bookmark this page if you’d like to come back to it later.
The best companies do not start interviews like interviews. Average companies try to evaluate the candidate immediately. Top firms first do something much smarter: they establish status positioning and psychological safety before a single qualification question is asked. Strong talent acquisition starts here.
Instead, impressive real estate firms run what is essentially a “disarming authority conversation.”
The Elite Opening
“Before your background, I want to explain how we run interviews because ours are a little different. Today isn’t about you trying to impress me, and it’s not about me trying to sell you the job. The only thing we’re doing today is figuring out whether this is actually a place where a high-performer like you would want to build a career… and whether you’re the kind of person we build companies around. Fair?” (Pause. Let them answer.)
Next, briefly explain your operation — but not like an unsophisticated pitch.
Not: “We’re a growing company and a great place to work.”
Instead, use Authority Framing:
“Just so you have context, we’re not a typical office. The people who succeed here typically have a very specific wiring. This role is high autonomy, high accountability, and high reward, but it is not for everyone.” (Pause)
The Most Important Question You Can Ask
Now you finally ask your first question. Not resume. Not experience. You ask:
“I’m curious, what part of your career has felt the most like you were in your element?”
What to listen for, what to learn:
- ✓ How they think
- ✓ Where they will succeed
- ✓ What motivates them
- ✓ Whether they are transactional or competitive
- ✓ Whether they are internally or externally driven
A weak candidate talks about duties. An A-Player tells a story.
Why This Opening Impresses A-Players
You just inverted the psychological dynamic:
- ✓ Typical interview → employer judges candidate
- ✓ Elite interview → two professionals evaluating a partnership
A-players don’t choose jobs, they choose arenas — that is where strong talent sourcing matters. If the interview feels like HR, they leave mentally in 2 minutes. If it feels like joining a serious operation, they lean in.
What Actually Happens Psychologically
When you run this opening correctly, the candidate subconsciously shifts to: “I hope they pick me.”
That is exactly where the best firms start the entire hiring process, because A-players are almost always already employed. You are not screening applicants — you are recruiting competitors. That is the role of executive recruiting.
Establish Authority
Why this matters: A-Players are not impressed by perks. Specialized recruiting focuses on the right fit. They are impressed by:
- ✓ Scale
- ✓ Standards
- ✓ Expectations
- ✓ Selectivity
- ✓ Compensation potential
You just triggered competitive curiosity. Now they want to qualify for you.
